Trina Soske and Jay A. Conger point to two key problems with current approaches to executive-level leadership development. First, it's too focused on the individual when the practice of leadership occurs in complex, group environments. Leadership is a team sport. In turn, the focus on leaders drives an emphasis on indivdual competencies separate and apart from context – the actual challenges firms and organizations face.

The authors advocate action learning programs that simultaneously build capacity and drive toward strategic objectives – blurring the lines between formal and informal developent programs.
